Impacto de un programa de cultura organizacional en la sostenibilidad organizacional de una empresa consultora en Arequipa, Perú

In consulting firms, organizational sustainability is often limited by the gap between stated institutional values and internal cultural practices, evidenced by non-participative leadership styles, hierarchical communication, and weak interdepartmental collaboration. This disconnect affects employee engagement and reduces organizational adaptability. The objective of this research was to analyze the impact of an organizational culture program on the sustainability of a consulting firm. The study adopted a mixed-methods approach, with a quasi-experimental pretest-posttest design with a non-equivalent control group. The population consisted of 28 employees, divided into an experimental group (n = 15) and a control group (n = 13). Data collection involved questionnaires on organizational norms and values, the dynamic profile of organizational culture, and qualitative techniques such as appreciative inquiry interviews, collective logs, and participant observation. Quantitative analysis was performed using the Mann-Whitney U test. The results showed that, after the intervention, the experimental group exhibited statistically significant improvements (p < 0.05) in internal communication, participative leadership, interdepartmental collaboration, structured feedback, and sense of belonging, compared to the control group. Qualitative findings confirmed positive changes in group cohesion, organizational commitment, and alignment of internal values. It is concluded that the implementation of an organizational culture program significantly contributes to strengthening organizational sustainability by promoting participatory, adaptive internal practices that are consistent with the company's strategic vision.
