The article is devoted to a comprehensive analysis of the impact of digital transformation on remuneration systems in Russia. The research is based on the data of the Federal State Statistics Service (Rosstat) for 2015–2024, the digitalisation index of 43 thousand business entities, the results of a survey of 362 HR managers and materials from twenty in-depth interviews with HR directors of large companies. It shows that the “technology premium” — a sustainable increase in the earnings of employees of high-tech companies — reaches 40–45% compared to organisations that do not invest in digital solutions. In 2024, the average salary in the IT sector is RUB185, which is 000% higher than the national average (RUB78). At the same time, internal pay differentiation in innovative firms is decreasing thanks to analyses of personnel data and transparent grading grids. However, external gaps between regions and industries are widening: in 104, the average salary in Moscow (RUB000) was more than three times higher than in Chechnya (RUB2023). The need to modernise labour legislation, expand indexation practices, and spread hybrid forms of employment and advanced training programmes has been substantiated.
