The course was developed and delivered by military clergy. The initial purpose was to investigate the effectiveness of intra-organizational training for developing leadership skills. But qualitative analysis of the data revealed an incongruence between the declared content of the course – to develop leadership skills – and the actual content of the course – instilling conservative values.FindingsThe authors said that the military clergy in the IDF hold conservative views that are traditional and nationalist, whereas the formal values of the IDF are quite different. They are based on the values of democratic state and military professionalism. The authors say this incongruence “may be harmful and cause a long-term clash of values in the organisation”.Originality/valueThe authors said the most important contribution was to illuminate the potential “dark side” of training. Exposing the covert side of training can inspire scholars to search for more hidden in organizational HR routines, they said. Awareness of the potential “dark sides” should also lead to improvements in training, making it more effective in the short and long term. An important practical implication was that a “clash of values” might occur between traditional values and the organization’s formal values.

Purpose The study of an energy company in the US was intended to explore how employees’ emotions after downsizing impacted their learning following the downsizing event. Design/methodology/approach The authors elected to study an energy company based in Oklahoma City that had experienced several downsizings over the previous 10 years. More recently, there had been a major restructuring on departments as a result of the downsizing. At the time of the study there were 400 employees. They carried out 30-60 minute semi-structured interviews with nine volunteers, all affected by layoffs. Five were impacted by the loss of a supervisor and all had faced the loss of a co-worker. Findings Three main themes emerged – firstly “resilience”, where they focused on getting back to work, secondly “loyalty”, where most participants spoke about their new-found appreciation for their job and willingness to help colleagues, and finally “moral support” in which they spoke about how the experience strengthened relationships with colleagues, and they came to rely on each other. Originality/value The authors said their study pointed the way forward for organizations that wanted to understand the emotional impact of downsizing, and its effect on learning. They suggested some practical methods to enhance empathy and rebuild relationships.

Purpose The purpose of this study is to investigate the effects of team boundedness, and formal coordination on task and social cohesion and the moderating effect of organization tenure diversity. Design/methodology/approach Data was gathered from the responses of 398 team members and leaders working in 111 software development teams to a questionnaire survey. The hypotheses were all tested using structural equation modelling. Findings The results show team boundedness and formal coordination have positive and significant associations with task and social cohesion. Formal coordination is a stronger positive predictor for task than social cohesion. Organization tenure has a greater negative effect on social cohesion than task cohesion and moderates the relationship between formal coordination and task cohesion. Practical implications Therefore, for organizations to optimize team cohesion the impact of antecedent variables on social and task cohesion should be taken into considering in planning strategies for improvement. Originality/value This paper has an original approach by adding to the literature through an examination of the antecedent variables of task and social cohesion which are two key components of team cohesion.
